Vzpostavljanje izhodišč za krepitev delovnih virov in delovne zavzetosti na treh osnovnih šolah


Povzetek

Učiteljski poklic se spreminja glede na stanje v družbi. Zaradi novih izzivov, ki se pojavljajo v obliki (pre)zahtevnosti poklica in pomanjkanja delovne sile, smo se vprašali, kaj lahko storimo, da okrepimo obstoječo delovno skupnost. V prispevku so predstavljena izhodišča za krepitev delovnih virov in delovne zavzetosti po modelu delovnih zahtev in virov. Izhajamo iz raziskav tujih avtorjev, ki so razvijali modele, s katerimi so ugotavljali, kako lahko delovni viri napovejo delovno zavzetost ter katere so značilnosti delovno zavzetega delavca. Študije tujih avtorjev so pokazale, da so osebni viri in delovna zavzetost ključni pri oblikovanju učinkovitega in zavzetega delovnega okolja. Ker smo hoteli ugotoviti, kakšno je stanje v slovenskih šolah, smo izvedli raziskavo o osebnih virih in delovni zavzetosti med strokovnimi delavci na treh osnovnih šolah. Podatke smo zbrali z anketnim vprašalnikom in intervjuji. V raziskavi je sodelovalo 75 strokovnih delavcev iz treh osnovnih šol. Vprašanja spletne ankete so naslavljala stališča učiteljev do posameznih delovnih virov, intervjuji pa so raziskovali delovno zavzetost. Rezultati raziskave kažejo, da delovno zavzeti učitelji potrebujejo strokovno in čustveno oporo, različne oblike mreženja in možnosti za profesionalni razvoj, a jim primanjkuje časa za nadgradnjo in izgradnjo osebnih delovnih virov, ki vplivajo na učinkovitost izvedbe učenja in poučevanja. Pridobljeni rezultati nam omogočajo oblikovanje izhodišč za nadaljnje delo na organizacijski ravni in pri opolnomočenju učiteljskega delovnega okolja.

Abstract

Building the Foundations for Strengthening Work Resources and Work Engagement in Three Primary Schools

he teaching profession constantly changes according to the state of society. With new challenges emerging in the form of the (over)complexity of the profession and staff shortages, we reflect on what could be done to strengthen the existing work community. The paper presents a starting point for building work resources and engagement using the work requirements and resources model, drawing on research by foreign authors who have developed models to identify how labour resources can predict work engagement and the characteristics of an engaged employee. Studies by international authors have shown that personal resources and work engagement are key to creating an effective and committed work environment. In order to understand the situation in Slovenian schools, a survey on personal resources and work engagement was carried out among teaching staff in three primary schools. Data was collected through a questionnaire and interviews. Seventy-five practitioners from three primary schools took part in the survey. The online survey questions addressed teachers’ attitudes towards specific work resources, while the interviews explored work engagement. The survey results show that committed teachers need professional and emotional support, various forms of networking, and professional development opportunities. However, teachers lack the time required to build on and develop the personal work resources that impact the effective delivery of learning and teaching. The results allow us to build a basis for further work on the organisational level and on the empowerment of the teaching work environment.
